Journey Towards Australia’s Best: Insights from Small & Medium Businesses

CATEGORIES

Smart business leaders all know that when employees thrive, so does the bottom line. Across Australia, a growing number of small and medium businesses are proving that investing in culture isn’t just good ethics, but smart strategy. Axon Property Group, The Man Cave, and Sensible Business Solutions are three standout businesses that have openly and honestly shared their wins, their stumbles, and the lessons learned along the way.

We’ve summerised the insights shared during a recent webinar featuring three small and medium businesses recognised on the Best Workplaces in Australia 2025 List.

The Power of Purposeful Action

What sets these businesses apart is not luck or fleeting trends, but a series of intentional, purpose-driven actions. Each business embarked on a journey marked by clear vision, unwavering commitment, and a willingness to co-create culture with their people. These leaders adopted a mindset that embraced vulnerability, clarity, and co-creation as core leadership practices.

Values-Based Culture in Practice

A values-led culture is not just about having a list of principles shared during onboarding or using them to rewards and recognise employees’ effort. It’s about making tough decisions, sometimes admitting when the business isn’t ready, and taking action that aligns with those values, even when it’s hard.

Axon Property Group faced a pivotal moment when leadership realised the team wasn’t aligned with the company’s values. Tamara Turner shares, “We weren’t really aligned with who we are and the values of the business… it took some real reflection to work out who we had in the business and making sure they were in the right seats.” This led to hard decisions, including shifting from performance-based hiring to values-based recruitment, and letting go of practices and people that didn’t fit the new direction.

The Man Cave built its culture around emotional intelligence and psychological safety, but this meant being honest about when things weren’t working. Their “Catch it before it drifts” ritual is a direct response to the need for early intervention, addressing issues before they escalate and holding each other accountable to the values they profess.

Sensible Business Solutions embraced open book management, but this required a leap of faith and a willingness to educate staff on financial literacy. Ray Sweeney admits, “It’s scary to open the books, but you have to be all in. You can’t just show the P&L in a bad moment and say, ‘See, we’re not making money.’ You have to educate and teach people the difference between revenue and profitability.”

Culture Roadmap

1. Axon Property Group: Leading with Heart and Purpose

Axon’s journey began in 2022, and since then leadership has shifted from performance-based hiring to values-based recruitment, ensuring every team member was in the right seat and shared the company’s vision.

  • Open Communication & Trust: Axon abolished hierarchical barriers such as senior management in private offices, opting for open-plan workspace and transparent leadership. Trust was built through vulnerability and authenticity, with leaders admitting past mistakes and modelling growth.
  • Intentional Fun & Connection: Monthly celebrations, annual retreats, and personal development activities fostered camaraderie and joy. Half-day Fridays became a game-changer, boosting productivity and wellbeing by trusting employees to innovate and manage their time effectively.
  • Personal & Professional Growth: Regular one-on-ones focused on both personal and professional goals, treating employees as whole people rather than mere resources.

2. The Man Cave: Cultivating Psychological Safety and Values-Driven Culture

Twice-weekly check-ins (Head on Mondays, Heart on Wednesdays) and daily “Honourings” create space for real conversations, recognition, and trust. These rituals are not abstract—they are lived, embedded in daily practice, and with “Catch it before it Drifts” designed to uphold psychological safety, trust, and accountability.

  • Challenge by Choice: Employees are empowered to choose their level of engagement, fostering trust and accountability. The team holds each other to high standards, ensuring that values are not just words but actions.
  • Alignment of Personal and Organisational Purpose: Hiring and development focus on each person’s “why,” integrating personal stories and motivations into the company’s mission. This regenerative approach multiplies impact and ensures authenticity.

3. Sensible Business Solutions: Transparency, Open Book Management, and Leader-Leader Mindset

  • Open Book Management: The company shares its profit and loss statements, KPIs, and strategic goals with all staff. This transparency builds trust, empowers employees, and creates a sense of shared ownership.
  • Leader-Leader Approach: Inspired by “Turn the Ship Around,” Sensible encourages every team member to lead in their role. This mindset fosters agility, innovation, and a culture where everyone is invested in the company’s success.
  • Gamification and Recognition: Daily huddles, peer recognition, and gamified targets keep remote teams engaged and focused on wins, gratitude, and continuous improvement.

Returns in Multiple Folds

Culture delivers measurable returns for all three businesses:

  • Axon’s Half-day Fridays boosted productivity and happiness, with employees returning refreshed and more engaged.

  • Sensible Business Solutions tracks metrics like tickets per endpoint and time-to-resolution, showing how culture improvements directly reduce operational costs and increase client satisfaction over the past three years, as noted by the employees.
  • The Man Cave connects culture to impact, starting each week with a huddle that reminds the team they’re working with hundreds of boys across Australia. This connection fuels motivation and purpose. Investing in improved wellbeing and travel conditions as suggested by their people has led to significant improvement in perceptions on “fair share of profits” for this not for profit entity.

These businesses are creating greatness every day, through intentional leadership, transparent practices, and values-led rituals, they’ve created workplaces where people thrive, and where business follows.

Whether an SME is just starting the journey or refining what you’ve built, these stories offer a roadmap for creating a workplace where people and performance flourish.

All intentional efforts to care, cultivate and invest in their people have led directly to the retention of top talent. By continually nurturing and living their values, these businesses ensure that the talent they’ve cultivated remains committed, connected, and ready to help drive the business forward.
